Two questions worth asking the next time you find yourself comparing your hours to the colleague who never leaves the lab: Are they thriving, or surviving? And: do I want their life in five years? The person you're measuring yourself against often isn't winning the game you want to be playing.

The scientist who stayed. She came to me certain she needed to leave her university. The confidence that had carried her through a decade of faculty life had quietly eroded. When we started working together — beginning with the Energy Leadership Index data — something unexpected happened.

There's a version of the summer to-do list that most mid-career faculty write without noticing it. Finish the paper. Submit the grant. Catch up on the reading. Prepare the fall course. Nothing on it is about the person doing the work. That's what the ELI assessment produces in 60 minutes.

Six years of my career, I worked in a different state from my family. I made the choice that kept my professional life intact while everything else stretched thin. I'm telling you because it's the part that most directly informs the work I do now. I know what it costs to stay in academia.

Scientists are intellectually curious people. That's a feature, not a bug. The trouble is, almost every request that lands in your inbox is, on its own merits, interesting. Saying yes to interesting things while you have no working definition of *enough* is what quietly fills every available moment.

I want to say clearly what coaching is: a structured, evidence-based process for understanding how you are operating, and using that to make better decisions. The assessment I start with, the Energy Leadership Index, produces data about how you respond to stress. I start with the data.

A common thing mid-career scientists tell me when I ask what's driving the exhaustion is some version of this: "I can't say no." Saying no feels dangerous. Saying yes is a survival pattern. Summer is a moment when the pattern slows down enough to be visible. Worth paying attention to what you see.

A scientist I talked with described mid-career to me in a way I haven't forgotten. She called it the Associate Professor Dark Zone. You've made it past the milestones. Then comes maintenance. And maintenance, it turns out, is not particularly motivating - but it is hard work without a new plan.

The relief lasts ~ 36 hours. Then you remember you actually have to do everything you promised in the proposal. "I got the grant. So why do I feel more stretched than ever?" is one of the most common things I hear from mid-career faculty. It isn't ingratitude. It's a the career structure.

Fewer than half of scientists who receive an R01 go on to receive a second one. I'm not citing it to add to your anxiety, but because it reframes something important: the pressure mid-career scientists carry is not a personal failure. It's a structural condition. If this is you - let's talk.

There's a phrase I hear from mid-career scientists that I want to push back on: "I just need to get through this next stretch." But the data on chronic depletion show: the "next stretch" model doesn't produce clarity. It produces a more exhausted version of yourself Let's talk.

The academic calendar has a rhythm: September through May is relentless. Teaching, committees, grant deadlines, student crises ... And then June arrives. For some faculty, summer feels like relief. For others what's left is the question you've been too busy to ask. "Is this still what I want?"

Mid-career confidence erosion has a shape. It's not loud. It's not dramatic. It's rereading the email you sent. It's replaying the conversation with the Chair. It's second-guessing decisions you used to make in five minutes. This isn't impostor syndrome. It's something different.

One of the most useful distinctions I make with mid-career faculty is the difference between burnout and survival mode. Survival mode is what I see in almost every conversation with mid-career scientists. It's not a failure of resilience. It's a learned pattern, which means it can be changed.

The hardest part of survival mode is that it looks like dedication. One more email before bed. A quick check on Sunday morning. These habits got you here. They're also the reason rest doesn't seem to fix anything anymore — because the issue isn't workload, it's the vigilance running underneath it.

A scientist I worked with came to our first session convinced she needed to leave her university. Her confidence had eroded. Her energy was gone. We did the Energy Leadership Index. There's a phrase I hear alot from mid-career scientists: "I just need to get through this season." And the logic holds: push through this one, and there will be breathing room on the other side. The data don't support that. You can't out-rest a pattern that runs continuously.

A scientist told me something recently that I haven't been able to stop thinking about. She said: "I got the job. I got the lab funded. And I feel more exhausted than I did as a postdoc." Then she added: "Please don't tell anyone I said that." That second sentence is the one worth sitting with.

"After tenure." "After this grant cycle." "After things calm down." The trouble is, the system never signals safety. The calm doesn't arrive. And the version of you who's going to start protecting your energy keeps getting pushed into a future. What if the permission isn't coming from outside?

Fewer than 50 of every 100 scientists who receive an R01 will receive a second one. That number comes from Antman and colleagues at NCI. It's not widely discussed. It probably should be. We train scientists to see grant failure as personal. The data tell a different story.

Early career has a structure. There are milestones, mentors, a rough script. Get the PhD. Land the postdoc. Secure the faculty position. The system is demanding, but at least it's legible. Mid-career doesn't have a script. What does mid-career actually look like for you right now?

When I took the Energy Leadership Index myself, I expected to score well. My best-self score was fine. My under-stress score showed patterns I'd spent 30 years in science quietly proud of — over-responsibility, vigilance, relentless internal standards — labeled as energy drains.

Four patterns I see in almost every mid-career scientist: Constant vigilance (scanning for problems) Over-responsibility (carrying what isn't yours) Performance-based worth (good day = productive day) The inner critic running quality control Learned responses. Which means they can shift.

Industry knows that the return on investment of coaching is not ambiguous. And yet, proactive coaching for mid-career academic faculty — the people most at risk of quiet burnout, disengagement, and attrition — remains the exception rather than the norm. What's stopping us?

In science "soft skills" are dismissed — as though communication, emotional regulation, boundary-setting, & strategic self-management are less. They are what determines whether a talented scientist thrives at mid-career. Even capable scientists benefit learning the skills no one ever taught them
